Hyperspecialization – The future of work 3.0?

All people engaging in the Social Web are eager to pull, push and share all kinds of specializing topics in different areas of thoughts, interests and visions. In some way these people define a new development where the work of generalists is being cut into workload of networks of narrow experts or specialists. At least, Tom Malone, professor at the MIT Sloan School of Management and author of the Harvard Business Review article “The Age of Hyperspecialization,” sees this trend and explains in an HBR video why breaking jobs into tiny pieces yields better, faster, and cheaper work.

Malone sees the key “trend” behind this movement in “cheap communication technology” brought to us all over the world – more or less instantly and costlessly. Having said that, Malone’s illustration of scambled eggs being made ready to eat via the locations, Boston, China, Moscow, Paris and Singapore shows the limitation in the theory. For “brain workers”, it definitely makes sense and is a valid and applicable theory. Managers need to figure out how to break up traditional single job descriptions into pieces of hyperspecialist work and maybe rearrange their business processes if they want to make use of hyperspecialization.

What I definitely see is greater flexibility for employees in this movement. The development offers also some massive opportunity for freelancers being integrated into different projects. Thus, I would ask, whether the work of employees, sitting in office, could not easily be outsourced to even more specialized freelancers. Or if it will be more difficult to coordinate these specialists? Or would this be the work of a hyperspecialist again?

Study: C-level executives still unsure how to leverage Social Media for business growth

It seems to be a love and hate relationship: Executives and Social Media. On the one hand, companies see how critical a social business strategy is for their business. On the other, they still don’t know how to harness the value of the new modern media landscape and the feedback channel online world. This is the insight we get from a survey of C-level executives conducted by Harris Interactive for Capgemini.

The findings, which are part of Capgemini’s Executive Outsourcing Survey, were published with their launch of the social media management service. The survey asked 302 senior executives at Fortune 1000 companies.

The question where to position Social Media inside the company seems to be omnipresent: Marketing? Customer Service? Corporate Communications? Or really change the company to become a social business operation? Does someone have a crystal ball? More than half say that Social Media is a part of their company’s customer care operations. However, 64% of those responded that it is a pure responsibility of their social media marketing department.

Surprisingly enough, 74% executives stated in the study they were not even sure how many employees are dedicated to customer care via the Social Web activities of the company. The value of Social Media can be seen by 57% of responding executives who think that it is “inviting customer input on product and services, lead generation, responding to complaints, internal reporting, and measuring customer satisfaction.”

And it is best to forget the 13% who still believe that Social Media is not important for future success of the company.

The attitude from executives towards Social Media also describes the fact that less than half of executives (41%) are monitoring online conversations about their brand, product and/or services. They only respond to an online conversation when a customer poses a direct question, representing a significant missed opportunity for companies to proactively solicit feedback and enhance the customer experience. The ooportunity to engage with the customer is there but executives (and probably their management teams) need to embrace the opportunity and change their business into a social business strategy and align it with their web strategy team.

Study: Social Business is critical to future success

Jive Software recently published a study that unveils how social software is increasingly perceived as a strategic executive imperative in the enterprise. Surprise? No. Jive is a provider of social business technology and commissioned the study, which was conducted by Penn Schoen Berland and asked 902 U.S.-based knowledge workers.

The three key finding can be summarized as…
– Social strategy will be critical to the future success of businesses.
– App Stores are gaining traction in the enterprise
– Email usage is growing but is not solving communication challenges in the enterprise

So, what are essential facts from the study…?

Enthusiasm for social software in enterprise is high according to the study. 96% stated that social software adds value to at least one key performance indicator with 67% claiming it would improve customer engagement. 57% even believing it would increase sales or revenue. Two-thirds (66%) of executives responded social software represents a fundamental shift in how companies work and engage with customers.
However, only 17% of the same executives reported being ahead of the curve in this area. So, obviously web business strategy is not where executives think corporate culture should be. And that is although 83% of executives leverage at least one social network for work use.

Reference marketing is becoming essential and social software will play a big role in the future of purchase decisions. 54% of millennials said that they are more likely to rely on and make purchase decisions from information shared via personal contacts in online communities versus 33% more likely to use information from “official” company sources.

Obviously the study also finds that mobile is growing. App stores are gaining tracion in the enterprise and 74% of executives are indicating interest. The reason i salso mentioned in the study. 92% of executives and 82% of millennials believe that work-related web-based apps greatly or somewhat increased their productivity.

As a final finding, the study states the growing use of email which the bloggosphere is evaluating as a weak collaboration tool for a while. The study agrees here. 89% of executives, 88% of millennials and 76% of general knowledge workers believe that they and their teams would be more productive if they could dramatically reduce the time spent writing and reading emails. Seventy-three percent of executives, 73 percent of millennials and 64% of general knowledge workers agree that social platforms will fundamentally change the way people share, connect and learn at work and with companies.

The study obviously favors the benefits of social software (it is a Jive USP). Some weeks ago, an IBM study took a step ahead and looked at the way executives have to challenge SocialCRM in the future and what their main fields of activity are at the moment.

So, if knowledge management in companies via social software is seen to have client engagement potential to improve business objectives, executives should have a close look at the following numbers and think about how (and how long to wait) to implement social software in their business processes: 73% of execs and millennials and 64% of general knowledge workers agree that social platforms will fundamentally change the way people share, connect and learn at work and with companies.

Study: Succession planning – HR Execs don't give best grades for leadership roles…

According to an online study conducted by Right Management, HR and talent management executives give not the best grades for the quality of their own organizations’ leadership pipelines. The poll by Right Management surveyed the 1,262 executives. It found that there are gaps in the leadership areas of most companies in North America. Just 6% of organizations were reported to have future leaders identified for all critical roles.

What’s really striking is that fewer than one in five has no one slated to take over any key positions. Succession planning seems to be growing when executives rated their leadership pipelines, and were asked if there had been any recent change in their organizations’ approach. 57% stated that succession planning had become a higher priority in the past year. 17% replied it was made a lower priority.

“There’s a growing recognition that management succession is no luxury. Board members, executives and business leaders are now openly acknowledging that talent management plans —which include succession management — are absolutely essential for sustained performance in today’s organizations, as talent is now seen as one of the only competitive differentiators left,” (…) “The world is chaotic and unforeseen events can change a company’s situation overnight, so having a depth of leadership talent as well as a genuine plan for all eventualities are more important than ever. In fact, weak bench strength throughout the company can erode employee engagement and reduce overall performance.”

It is reported by Haid that the study shows how the need for succession planning is becoming more evident, but actual succession management strategies and implementation plans are lagging behind. The question stays whether succession planning is not been overseen by “replacement planning” for key roles very often. Scotiabank offers some education with four videos in their Get Growing for Business blog. For me succession planning is all about the challenge of businesses to continously evaluate the USP of their valid business reason to find evidence for their employees. It is the basis to be able to handle the daily business challenges. It is vital for the long term health of your business, brand and product strategy.

News Update – Best of the Day

Wait or step ahead? It is a question of long-term strategy versus short-term tactics and planless activities most often in companies. Corporate sustainability is it’s new term. That difficult management question was put in front of 3000 executives who gave feedback. The results now can be seen in the study called “Sustainability: The ‘Embracers’ Seize Advantage”.

Some of the key findings…
– General benefit: 70% of the ‘Embracers’ see their sustainability initiative helps outperform competitors, compared to the 53% of the cautious adopters who thought the same way
– Revenue benefit: 66% of the ‘Embracers’ indicate that sustainability has added to their profit, compared to 23% of cautious adopters
– Management guideline: 52% of respondents say sustainability is a “permanent” part of their corporate management agenda
The message of the study is: move early, communicate sustainability, let everyone make it happen, measure it and communicate expectations.

Productivity! – Hardly working, or working hard?

The main fear of C-level management is loss of control when it comes to the new media. The truth is the younger generation expects to have access to social media at the workplace and they use it, too.

Management wishes you are working hard, but you are hardly working? Management finds Facebook and their different derivats of social media are critical for productivity, and you are just eager after latest information and trends while you find the information needed through the latest technology better than years ago because people are less ego-centric? Management sees your distraction at work coming from Twitter but you were one of the people that helped the marketing, PR and sales department spread the message. Maybe they better watch out, that some of your colleagues are not playing PacMan in 2010 during working hours anymore?

GE Global Innovation Barometer 2011

GE just published their report “Global Innovation Barometer 2011”. The survey asked 1,000 executives in 12 countries on what drives innovations in the future.

The main message of the research is “This faith is global – results are quite consistent from one country to another”. Thus, the KPI’s for innovation will be creativity, integration and localization.

Executives focus their managements activities on individual creativity, local needs and smalll business. The study also sees collaboration (40% combination of players partnering together) as key to innovation in the next 10 years whereas 29% find small and medium companies and 19% large companies giving high impact to innovation.

The results place U.S. ahead of Germany and Japan.

Evolution by Revolution – a phrase or a case?

Yesterday, I came across a good post by Adam Singer that inspired me (as well as his comment to my comment) to finally explore a bit on the phrase: “evolution by revolution”. I don’t know whether this phrase is new, or invented by me but I would love to claim it as my invention. And as Google did not have any results on the phrase for me, I herewith put my trademark behind the phrase – maybe to make a case… “evolution by revolution”.

The phrase is one of these thesis I use for educational courses to discuss and leverage a modern social web world approach with C-level management teams in Europe. I have used it in many seminar or webinars when I was talking about the change management challenges that the Social Web, Social Networks and Social Media bring to live these days.

In the past of human kind, revolutions were often a way for the lower class or segments/departments in an organization to state their case. For them, the challenge to be heard, to get access to the higher education, to have enough food or to benefit from any other kind of wellness or upper (business) lifestyle was often only accessable by a revolution. Revolutions cost money. Revolutions are tough. Revolutions sometimes make sacrifices. Revolutions change habits, perspectives and … business objectives. And revolutions always happened publicly – via newspapers, magazines or even flyers in the streets.

Today revolutions spread faster. In our social web world today, the traditional print media opportunities are added (or replaced?) by new media formats that every individual can use to state their case. And sometimes it “pisses people off” as Adam would have put it. But it makes the case of the unhappy, unsatisfied and underdogs. Suddenly, somebody writes something that is not mainstream, not the evolution strategy of the leadership but becomes the new revolutionary fruits of growth for the management if these people listen, communicate and collaborate, if they pay attention – whether it be the clients, the partners or even employees that start the revolution.

Their voice might be found on all kinds of platforms, in a tiny revolutionary statement in a blog post, a comment in a LinkedIn group (think about the impact for B2B business) or in a Facebook fanpage. Think about it! No! Think about it! Rest…

Some companies put all their PR & marketing budgets in the effciency of search marketing but then forget about the power of blog posts, and what it could do to them. They don’t think of it as negative cases. Think positive! Think ahead! Think about how to leverage the power of social options!

This modern world of communication is all about humans – the past, the present and the future. Evolution follows every revolution (…in my eyes). Consumer or end user buzz for positive and negative business impact always starts an evolution whilst being embraced as revolution first. It changes the mindset. And evolutions can be positive and negative. It needs to be seen as a turn around opportunity, as a business review option, and as a way to think ahead to prevent revolutions.

“Evolution by Revolution” is a (business) challenge – not a phrase! C-level management should forget that… That’s my case!

Study: Web 2.0 increase market share, gain benefit

The latest research by McKinsey & Company states that companies embracing Web 2.0 opportunities have more chances to gain market leadership and step ahead of their competitors than companies that are less Web 2.0-savvy. The research was interviewing 3.249 companies as part of its annual Web 2.0 survey.

The study concluded that “networked enterprises” are more likely to be market leaders and winning market share. The study’s authors, Jacques Bughin and Michael Chui said that the Web 2.0 companies “also use management practices that lead to margins higher than those of companies using the Web in more limited ways.” They found that 27% of companies overall gained market share against their competitors and could succeed with higher profit margins.

The success curve of the “networked companies” is exponential. Those companies that are “highly networked enterprises”, defined as companies using Web 2.0 inside and outside their business in innovative ways, “were 50 percent more likely to fall in this high-performance group than other organizations were,” the authors state.

The authors prediction is that that in many industries, “new competitive battle lines may form between companies that use the Web in sophisticated ways and companies that feel uncomfortable with new Web-inspired management styles or simply can’t execute at a sufficiently high level.”

Companies that have embraced Web 2.0 philosophy continue to report that they are receiving measurable business benefits. 90% are reporting at least one benefit. The benefits were increasing speed of access to knowledge – 77% of respodents with internal Web 2.0 efforts and 57% using Web 2.0 to engage external partners. Obviously cost saving is a big topic: 60% of internal and 53% of external users mention that communication costs could be reduced. And travel costs decreased as well said 44% internal users and 38% external users.

Social media is already a regular part of the work day. LinkedIn is the most popular social network. Are small companies spending most of their marketing funds into Social Media in 2011? No! The use traditional websites and e-mail, says a report by online survey firm Zoomerang and GrowBiz media that surveyed 751 small firms (predominantly with less than 25 employees). The survey finds that over a quarter will spend at least 30% of their online marketing budgets on their websites, E-mail coming in second (18%). Only 10% were planning to spend at least 30% of their budgets on Social Media.
